People leaders write records full of initiatives and empty of the moments where they were the only person in the room arguing for something. Those moments are the evidence.

None of them are missing from the career. They are missing from the document, which is the only version a reader ever sees.
The workforce you actually carried
Headcount, cost base, geographies, unions or works councils, and how much of the employment risk sat with you. This is the span a board reads first.
The restructure nobody enjoys writing up
Reductions, closures and exits are the hardest evidence in a people career and the most persuasive, because judgement is what is being assessed.
Where you were the dissent
A CHRO is hired to say the unpopular thing to the executive team. A record with no disagreement in it has not demonstrated the job.
Longer only on facts.
No adjective is strengthened and nothing is added to the career. What changes is which part of the sentence carries the weight.
“Drove culture transformation and implemented a new performance management framework across the organisation.”
Two programmes, no position. A reader cannot tell what you argued for, what it cost, or whether it survived.
“Held the case for replacing forced ranking against executive resistance, and carried the reduction that followed the site consolidation — across a workforce spanning two countries and its full employment cost base.”
Neither clause is comfortable. Both are the reason the next board would take the call.

A point of view
People leadership is the function where positioning is most often replaced by a list of frameworks, and where a stated point of view separates fastest.
Decisions, not deployments
Rolling out a framework someone else chose and choosing it are different claims. Ownership depth is scored on precisely that line.
The uncomfortable specifics
Cost base, headcount moved, geographies, consultation obligations. Softer language here reads as a smaller job, not a kinder one.
Read at the level you held
Records drift downward far more often than up, and people records drift furthest, because the vocabulary of the function is inherently collaborative.
